We often assume that the true luminaries in L&amp;D were destined from childhood to conquer the L&amp;D world.But Will Thalheimer, the star of this edition of our Love to Learn Spotlight, didn’t exactly take the straight path into learning and development, and lived many lives before landing in the learning space.

<h3>The winding road to workplace learning</h3>Before finding his way into the field, Will worked in kitchens, knocked on doors (trying) to sell vacuum cleaners, supported troubled teenagers in mental health programmes, drove a van for adults with cognitive disabilities and led the occasional yoga class.After finally enrolling at university and studying psychology, he ended up working at an insurance company, where he quickly discovered that staring at health claims all day wasn’t his calling. “I enjoyed it for four weeks. After that, it was terribly boring.”An MBA followed, but again, no spark. Until he stumbled upon a course on instructional design. That, he says, did light the spark: “I loved it.” Eventually, an ad in Training Magazine for ‘the World Leaders in Business Simulation’ caught his eye (conveniently located just four blocks from his home).

He walked in uninvited, wearing his only suit (one his dad helped him buy), and talked his way into the job. “Nobody had ever walked in off the street. They told me to come back the next day – and then they hired me.”That was the moment things started to fall into place. What followed was a career dedicated to bringing clarity, rigour and common sense to the world of workplace learning.

<h3>State-of-the-old-skool simulations</h3>At Strategic Management Group (the simulation company), Will worked on building business and leadership simulations, using nothing but basic branching scenarios and 30-pound ‘portable’ computers with monochrome displays. “It was the latest technology at the time”.The simulations were used in workshops where participants worked through scenarios and reviewed feedback based on business indicators like revenue or cost. The tech was bare-bones compared to today’s standards, but the experience was powerful. “It was amazing how engaged people were with just green text on a black screen.”

Will once accidentally ruined a simulation with chocolate coins. Participants got so competitive to win the coins it completely derailed the learning.

Bridging the gap

<h3>Gap between learning science and practice</h3>After earning a PhD in Educational Psychology, Human Learning and Cognition from Columbia University, Will returned to the company to lead their leadership development product line and noticed something odd: researchers and practitioners weren’t talking to each other. “There’s wisdom in both camps, but they were completely disconnected.” So he decided to become the intermediary: someone who could take complex research and make it practical.So in 1998, he founded <a target="_blank" href="https://www.worklearning.com/">Work-Learning Research</a>: a one-man consultancy focused on bridging that gap. He began conducting learning audits, benchmarking programmes against the science of learning and memory, and running workshops around the world. His approach: “Sit at the back of the classroom. Review the e-learning. Benchmark it to the research. Then show what’s aligned and what’s not.”Over time, his attention shifted more and more towards evaluation; especially the flaws in how the industry measures learning.

Will collects props in the name of better learning metaphors. On his desk? A movie scene clacker, magnifying glass, rock concert microphone, dog miniatures and a plastic sword.

<h3>Rethinking smile sheets</h3>One of Will’s biggest frustrations? The continued over reliance on smile sheets and end-of-course evaluations. “We measured right at the end of learning, when everything is top of mind – that’s not a good way to measure.” According to Will, multiple meta-analyses show that these surveys have almost no correlation with actual learning outcomes. It was just 0.09. “That’s virtually nothing.”To help practitioners create surveys with meaningful outcomes, Will developed performance-focused learner surveys — a smarter way of collecting feedback that asks more relevant, diagnostic questions:<ul><li>Did learners truly understand the material?</li><li>Are they motivated to apply it?</li><li>Do they have the support to use what they’ve learned on the job?</li></ul>Will’s advice? “Whatever you do, don’t rely only on learner surveys. They’re not enough. But if you’re going to use them, at least do them right.”

LTEM

<h3>Meet LTEM</h3>To help learning professionals move beyond the smile sheets, Will created the Learning-Transfer Evaluation Model (LTEM). Rather than just measuring attendance or satisfaction, LTEM encourages organisations to track outcomes that actually matter, from decision-making and task performance to long-term impact on the job.“It’s the only evaluation model I know of with learning science baked in,” Will says. “It nudges us toward smarter, more realistic decisions about what we measure and why.”

And he is also quick to point out that you don’t need to get it all perfect. “You’re not going to build the ideal evaluation from day one. Just ask yourself: what’s one step we can take to do this better?”

According to Will, the LTEM model combines the logic and rigour of Spock with the drive and empathy of Captain Kirk. “It’s got learning science baked in, but also a push to act.”

So, that gap became his mission.Today, Will is one of the most respected voices in evidence-based practice, on a mission to help the L&amp;D world let go of tradition-for-tradition’s-sake, and focus instead on what truly works. Designing effective <a href="https://www.anewspring.com/learning-concepts/blended-learning">blended learning</a> isn’t just about combining online and in-person sessions; it’s about making those elements work together in a way that supports both the learner and the business behind the training.That’s where many training providers hit a wall.Without a clear strategy, blended programmes often end up feeling disjointed or difficult to scale. <h3>Why you need an effective blended learning strategy</h3>During the pandemic, many training organisations had to adapt and move quickly to online formats. There was no time to think about proper processes for creating online and blended learning journeys. It needed to be done, and it needed to be done fast. As a result, many are still operating today without a well-defined blended learning strategy.At the same time, there’s immense pressure on the workforce and learners now expect more flexibility. Clients want structured blended learning journeys embedded into their organisation instead, not just one-off <a href="https://www.anewspring.com/articles/how-to-overcome-the-limits-of-classroom-training">classroom sessions</a>. With a clear strategy, you can meet this demand and strengthen your offer.

The 3P Model

<h3>How the 3P Model supports blended learning implementation</h3>During the webinar, one of our guests, <a target="_blank" href="https://www.linkedin.com/in/linda-youssef-3abb9313a/?originalSubdomain=nl">Linda Youssef</a> (Lean Coach at Lean &amp; Verbeeten) introduced the 3P model, a practical framework to guide blended learning implementation:<ul><li>A clear purpose should guide your learning model.</li><li>You need the right process to make it all work.</li><li>And people need to understand why the change is necessary.</li></ul>

<h3>Purpose: Define the goal of your blended learning strategy</h3>At aNewSpring, we always start by helping customers get a clear vision of their blended learning programme. What do you want to achieve? And how will you know you’re on the right track?<a target="_blank" href="https://www.linkedin.com/in/fransvankreuningen/">Frans van Kreuningen</a>, CEO of Krauthammer, reminded us that mindset matters. His team embraced blended learning after seeing that it is <a href="https://www.anewspring.com/articles/science-research-blended-learning">scientifically proven to outperform classroom learning</a>. Blended learning is not a trend or a hype but actually the most effective learning method.<a target="_blank" href="https://www.linkedin.com/in/christiaangrove/">Christiaan Grové</a>, Co-founder of Semco Style, pointed out that a well-designed blended journey can take away the boring parts of learning. He suggested letting learners explore the theory at their own pace and using the (online) sessions to deepen the conversation.

<h3>People: Get stakeholders aligned with your learning strategy</h3>How do you get the right people on board? This can be challenging, especially if your company still believes that classroom training is best.Frans recommends starting with a few champions. At Krauthammer, they selected five trainers who were open to testing a blended approach. With success stories from these early adopters, they gradually built wider internal support.Having a clear purpose and sharing success stories helped get people aligned.

<h3>Process: Build and improve your blended learning programme</h3>Once you’ve defined your purpose and aligned your people, it’s time to dive into the needed processes to execute the strategy. What needs to happen to deliver a strong blended learning experience? And how do you keep improving it?Christiaan emphasised the importance of cooperation. You can’t build an effective strategy alone. It takes ongoing collaboration, feedback, and iteration. That’s why, at the end of Semco Style’s blended programmes, they also ask participants to give them transparent feedback. This helps them make their training programme futureproof.At Lean &amp; Verbeeten, every new training is piloted for two months before revisions are made. This process repeats annually, with urgent changes handled as needed.They also assign owners to different parts of the process like content, delivery, and platform setup. This ensures that responsibilities are clear.

Best practices

<h2>Blended learning best practices: Lessons from real-world implementation</h2>If you’re building or refining a blended learning strategy, you don’t need to start from scratch. Plenty of training providers have already gone through the trial-and-error phase—and their lessons can help you save time and avoid common missteps.Here’s what we’ve learned from the organisations we spoke to during the webinar. These are the practices that helped them create blended learning programmes that actually work—whether you&#039;re running internal academies or offering client-facing training.

A few best practices to keep in mind:✅ Use a clear model like the 3P framework to structure your approach across purpose, people, and process. It gives everyone a shared language.✅ Get alignment early: Involve key people at the start and build internal buy-in with early successes.✅ Start small: Pilot your blended approach with a single programme or group before scaling it across your offering.✅ Ask for feedback: Regular check-ins with learners (and trainers) will help you improve over time.✅ Assign clear roles: Make sure responsibilities for content, delivery, tech setup, and updates are all accounted for.It doesn’t have to be perfect right away. But a structured, collaborative process goes a long way in building blended learning that sticks.

It’s time for Release 108!On Tuesday 13 May, it’s finally here: Release 108. This release is a little different than usual. In this article, we’ll walk you through all the changes to the aNewSpring platform.Let’s dive into the details!

New learner experience

<h2>The new learner experience </h2>We’re proud to present part 2 of the new learner experience: the updated results overview and account settings.Important: These pages are not enabled by default. You decide when they go live for your learners.

Test and activate the pages yourselfSuper) Tenants can select users who can preview and test the pages, before deciding to put them live.Note: Do you have multiple tenants? Consult with each other and make a joint decision.

Activate the new experienceReady to go live right away? You can enable the new experience yourself once the release becomes available.Testing a new learner experiencePrefer to test internally or inform learners first? You can activate the new learner experience for a limited group of (test) users. This allows you to make screenshots in your own branding and prepare learners for the upcoming changes.

Test your (new) Look &amp; FeelThis functionality will be available a few weeks after release 108.When you are creating a new Look &amp; Feel, then you want to preview the changes before going live. Until now, testing also meant publishing those changes for all learners.No longer! We’re introducing a test feature: you can now assign a specific Look &amp; Feel to a (test) user. Only they will see the new styling, no impact on the rest of your learning environment.This is perfect for testing colour schemes, fonts or the styling of the widgets, whether you&#039;re also testing the new learner pages, or not.

A representative results overviewA new page for learners to celebrate their results! It includes all familiar features such as certificates, links to completed activities, and MemoTrainer results, now presented in a user-friendly, accessible and responsive design.Do you use custom grading colours in your environment or courses? These will appear in a lighter shade on the new results page, ensuring a balanced and visually pleasing experience.This lighter colour styling will gradually be applied across all redesigned pages, eventually replacing the current colours.

Cleaner account settings pagesWhat was previously labelled as &#039;Account Settings&#039; is now found under &#039;My Account&#039;, consolidated into three clearly structured tabs instead of four.While reviewing notification settings, we noticed some alerts weren’t properly categorised. These previously “floating” notifications have now been assigned to the correct categories.To ensure users don’t miss important updates, this release activates the following three categories by default (if they were previously disabled):<ul><li>Progress</li><li>Newly Available Activities</li><li>Agenda &amp; Events</li></ul>If these were turned off before, users may now receive more emails than usual. Don&#039;t worry—each email includes a link to easily adjust notification preferences.Nothing changes for users who had already opted out of notifications—they will continue to receive none.

A refreshed footerA consistent experience starts with a solid foundation. That’s why all redesigned pages now include a refreshed footer. As a bonus, you can customise the footer text colour via Look &amp; Feel, useful if you need better contrast or improved readability.

Platform updates

<h2>Other platform updates</h2>These functionalities have been available since January 29, 2025.

Export the license overviewNot everyone enjoys data analysis, but it can offer powerful insights. The new export option in the license overview helps you track how many licenses are expected to be used in the coming period.You can export all data or select a specific timeframe, then analyse the results using your preferred tool.

New email notification category for instructorsWhile cleaning up the email notifications, we added a new category for instructors: Assessments. This is especially useful for instructors who only want to receive notifications about activities that need to be assessed.

Hide past eventsFinding an event in a long list can be time-consuming. That&#039;s why you can now filter by event status in two additional places:<ul><li>While linking events to an activity in courses as an administrator.</li><li>As an instructor on the &#039;Event&#039; tab.</li></ul>This helps keep the overview clean and up to date.

Bancontact added as payment methodThis functionality has been available since February 18, 2025. iDeal is the go-to payment method in the Netherlands. To better serve your Belgian learners and customers Bancontact has now been added as a payment method for Stripe.

Balance notifications will be enabled by defaultThis functionality will be available a few weeks after release 108.We don’t want you to run out of licenses unexpectedly, which is why the license balance notification will be enabled by default. If your license count drops below a set threshold, all tenants will receive an email alert.The default threshold is set to 10% of your last purchase, but you can adjust it, change the recipients of the email, or disable the alert entirely.
